I was checking on my hydroponic lettuce yesterday and started thinking about succession planning.

In one hydroponic system, the lettuce is mature and ready to harvest.

In another, the lettuce is growing well but still developing.

And in the third, the seeds have only recently germinated.

That’s what healthy leadership development looks like.

Strong organizations don’t just focus on the leader currently carrying the weight. They intentionally develop leaders at multiple stages:

1. Emerging leaders with potential
2. Developing leaders gaining experience and confidence
3. Mature leaders ready to step into larger responsibility

Too many organizations wait until a leader leaves, burns out, or transitions before thinking about succession.

But leadership pipelines are cultivated long before they’re needed.

Succession planning isn’t just about replacement.
It’s about building a deep leadership bench, creating continuity, and ensuring people are consistently being developed over time.

Growth that appears “sudden” is usually the result of intentional investment long before anyone noticed the harvest.

At the SHRM Virginia and DC conference this week, I kept hearing the same challenges from leaders across industries:

Burnout.
Doing more with less.
One person many obligations
Poor delegation.
No time for strategic thinking because they are stuck in the weeds.
Emotional exhaustion.
Physical exhaustion

Strong leadership is not about doing more. It is about leading with clarity, alignment, and intention. It's about letting go of what doesn't belong to you. And yes, sometimes it's about breaking up with the organization. 🤔

At the SHRM Virginia and DC conference this week, I kept hearing the same challenges from leaders across industries:

Burnout.
Doing more with less.
One person many obligations
Poor delegation.
No time for strategic thinking because they are stuck in the weeds.
Emotional exhaustion.
Physical exhaustion

And as I listened, I thought, “This is exactly what so many purpose-driven leaders are carrying undercover.”

You care deeply. You are dependable. You want to serve well. You want to see your organization succeed. You want people to succeed.

But somewhere along the way, responsibility can quietly become over-responsibility.

You were never meant to carry everything.

Strong leadership is not about doing more. It is about leading with clarity, alignment, and intention. It's about letting go what doesn't belong to you. And yes, sometimes it's about breaking up with the organization. 🤔

If all you see right now is bare ground, keep tending what you planted.

Two or three weeks ago, I planted asparagus.

Every few days, I went outside and looked.

Nothing.

Just dirt.

But today, this tiny asparagus spear finally pushed through the ground.

It reminded me of leadership.

Sometimes, you give your team everything they need—clarity, support, resources, encouragement, time—and it still feels like nothing is happening.

You wonder if the team will ever come together. If the trust is growing. If all of your effort matters.

But growth often happens beneath the surface long before we can see it.

Roots are forming. Trust is building. People are learning.

Then, one day, it shows.

The team begins to gel. Momentum builds. What looked like “nothing” was actually growth all along.
