I’ve worked with high-performing teams that were doing the same work twice.

And they had almost no idea it was happening.

There’s one team I worked with where they had a lot of silos.
And I’ve seen the same thing in plenty of other teams too.

People in one team didn’t always know what another team was working on.

So they’d start working on something, only to find another team were already working on it.

And this was a team that performed well, by the way.
They knew their jobs and delivered results.

That’s why I don’t assume that because a team is doing well, there isn’t still something in the way they work together that’s costing them time.

So even if your team is performing well, I’d still ask:
Where are we making more work for ourselves because our teams aren’t talking to each other enough?

AI can sound like a brilliant coach.

That’s exactly why it can mislead you.

Sure, it can give you great answers.
But coaching is far more than about answers.

It’s a relationship.

Noticing a subtle pause.
Hearing what’s underneath your words.
Staying with you when you feel uncomfortable.

AI only has what you type.
So it can’t read the parts you’re still avoiding.

And often those are the parts that require the most work.

Being the person everyone turns to can feel like trust.

Until you realise your team has stopped thinking for themselves.

I see this with leaders who care deeply about their team.

They don’t want someone to feel stuck, exposed, or unsupported, so they step in quickly.

At first, that can look like good leadership.
It can sound kind, look helpful, and feel generous.

Then, over time, problems that once needed a short conversation start arriving as if they need your approval before anyone can continue.

That’s where the cost starts to appear.

The leader thinks they’re helping.
Their team starts checking with them sooner.
And slowly, the leader becomes the person thinking for everyone.

They become frustrated, saying to themselves: “Why doesn't anyone think for themselves?”

That can be uncomfortable, especially when the intention was care.

But over time, when your team hits a moment of uncertainty, they may come to you before they’ve had a chance to think through the problem themselves.

So, you answer. The problem moves on.
But next time, the same thing happens again.

That’s the subtle cost of rescuing your team all the time.

It solves the issue in the moment, but it doesn’t always strengthen the person.

So before you step in too quickly, it's worth asking:
“Am I helping them think this through, or am I becoming the person who thinks it through for them?”

If you want things aired and resolved, I’m your girl.

I remember saying that passionately on a call recently.

And I think it sums up nicely who I work with best:

Teams who know they’re experiencing tension within their team and don’t want to keep brushing it under the carpet.

They might not know how to have those conversations yet, and that’s okay. But they do need to be willing to have them.

Because what you don’t say still influences how people work together.

And the longer a team avoids those conversations, the harder resolving tension becomes.

This is often where I come in.
I help teams have the conversations they’ve been avoiding, understand what’s behind the tension and work through it together.

I got defensive in a development conversation recently. Afterwards, I realised how quickly I’d stopped being curious.

The person I was speaking to started explaining a process I needed to go through.

But, I felt like I was being assessed.
So my defences went up.

I told her how it felt, and she asked:
"what would help you understand the process differently, Anjana?"

So I asked her if she could explain it again.

Once she did, I could feel myself opening back up, and that made me notice something about myself.

When I feel like someone isn’t on my side, I can become defensive and stop asking questions.

I form an opinion instead, which gives me much less chance of understanding what the other person is saying.

I often help leaders and teams notice when this happens in their own conversations.

And this was a useful reminder that I still have to notice it in myself too.

If I move too quickly towards my own view, I can shut down a conversation that could have gone somewhere useful if I’d stayed curious for a little longer.

So when someone says something you disagree with or weren’t expecting, what happens to your curiosity?

You can learn a lot about yourself in 3 minutes.

This simple exercise I often use with my clients can help you do exactly that.

Spend one minute noticing your thoughts.
Then one minute noticing how you feel.
And then one minute noticing what’s happening in your body.

That’s it!

Three minutes where you pay attention to yourself instead of what you need to do next.

You might notice something you’ve been ignoring, or realise something’s affecting you more than you thought.

I often talk about the importance of pausing with leaders, and this is what I mean.

It doesn’t always need three minutes either.

Sometimes 30 seconds outside or a quiet moment with a cup of tea is enough to ask yourself: “How am I doing?”

So if you have three minutes today, try it.

What are you thinking?
How are you feeling?
And what is your body telling you?

You can bring in a new leader and still find people holding back.

And the reason may go back long before they started.

Funnily enough, this happened with a leadership team I worked with recently.

They had a new boss with a very different approach.
But people were still cautious and holding back just as they had under the previous leader.

So when I started working with them, I mentioned what I’d noticed.

As we talked it through, they saw how much of that caution had come from the way they’d been led before.

That gave them a clearer understanding of why they were still holding back and what they needed to change now.

I’ve seen this happen with other teams too.
What people have experienced before can keep influencing how they work, communicate and respond to each other.

And that can continue long after the leadership has changed.

Not everyone in your team experiences working together in the same way.

And you may not realise just how far apart those experiences are.

That’s one of the key reasons I became accredited in the Thrive & Grow Index.

It starts with an anonymous questionnaire, so everyone in your team can share their experience.

The results then show where those experiences line up with each other and where they don’t.

I then sit down with you and your team to make sense of what they show.

From there, we look at what needs attention and what could make the biggest difference.

That gives us a much clearer idea of what to work on together.

And that’s why I often describe the Index as a conversation starter.

It gives us something concrete to work from and helps make sure the work that follows is focused on what your team is actually experiencing.

“They’ll take it badly.”

When a client says that, there’s one question I often ask:

“What makes you so sure?”

Sometimes, they’ve already had the whole conversation in their head.
The only problem is, the other person wasn’t there!

They’re changing what they want to say based on a response they haven’t actually heard.

So I might ask:
“Have they reacted badly before?”
Or… “Are you worried they might?”

Sometimes, there’s a good reason to worry. Perhaps the other person has reacted badly before.

But often, when I give them a little time to pause, I hear:
“Actually… I’m not sure what they’ll say.”

That’s why I describe coaching as a conversation with yourself out loud.

Sometimes, hearing yourself say something makes you stop and think:
“Hang on. Do I actually know that?”

Then you can think again about what you really want to say.

Someone asked me recently why I’ve never niched into one particular industry.

And it got me thinking about what I keep seeing, no matter where I work.

I’ve worked across all sorts of organisations over the past 18 years.

And again and again, I meet people who are brilliant at what they do.

They solve problems, deliver good work and know their field inside out.

But when there's a problem between people, they don’t always know what to do with it.

Tensions carry on, problems between colleagues take up managers’ time, and people spend more time dealing with the tension between them.

A very capable organisation can waste an enormous amount of time this way.

And when the way people work together makes the work harder, that’s usually where I come in.

I work with leadership teams to understand what’s creating tension, have the conversations they’ve been avoiding and change how they work together.
