Good coaching doesn’t always feel good.

Sometimes it leaves you with more questions than answers.
Sometimes it shines a light on the thing you’ve been avoiding.
Sometimes it challenges a belief you’ve held for years.

It’s not always comfortable.

But those are often the conversations people remember the most.
The ones that change the way they think, make decisions or lead their business.

One thing I’ve noticed over the years...The more senior someone becomes, the fewer people are prepared to challenge them.

Not because they’re always right.
Because people stop asking difficult questions.

Sometimes, during a coaching session, I’ll ask something that makes a client stop and laugh.

“You can’t ask me that.”

My response? “Well... I just have.”

Those uncomfortably honest conversations are often the conversations that make the biggest difference.

Feedback Friday!! 🏔️
This feedback made me smile. 

Not because of the compliment - but because of what it actually describes; A leader who came back from holiday and found things had moved forward without them.
Who didn’t spend the first week firefighting. Who’d built something that didn’t need them to hold it together every minute. 

That’s the real measure of executive coaching at CEO and MD level.

Not the sessions.
Not the frameworks.

What happens in the organisation when the work lands properly. 
If the best version of your business still depends entirely on you being in the room - that’s worth a conversation.

Not every leadership team knows it’s the problem.

Most organisations don’t wake up one morning and discover they’re dysfunctional.

Instead, it shows up in smaller ways.

1️⃣ Meetings produce conversation, not decisions -

You leave the room having discussed everything and decided nothing. Agenda items reappear. Action logs grow. If your team is brilliant at analysis but allergic to commitment, something’s off.

2️⃣ The CEO is still the tiebreaker on everything -

Healthy exec teams disagree well and resolve it themselves. If everything escalates to the top, either the team doesn’t trust their authority, or they’ve learned not to use it.

3️⃣ There are two conversations: the formal one and the real one -
What gets said in the meeting and what gets said afterwards are different. That gap is where your culture actually lives.

4️⃣ People are protecting their patch, not the organisation -

When leaders optimise for their own function over collective outcomes, you don’t have a leadership team. You have a committee.

5️⃣ Nobody is challenging the CEO -

Not because everything is fine. Because it doesn’t feel safe to. If your leadership team are nodders, that’s not loyalty.

Individually, they don’t always feel like a crisis.
Together, they can quietly slow progress, weaken culture, and make leadership far harder than it needs to be.
